Abstract: The rapid advancement of Artificial Intelligence (AI), Big Data Analytics (BDA), Machine Learning (ML), and digital technologies has fundamentally transformed Human Resource Management (HRM) from a predominantly administrative function into a strategic organizational capability. Contemporary organizations operate in highly competitive, data-intensive environments where attracting, developing, engaging, and retaining talented employees have become critical determinants of sustainable competitive advantage. Traditional HR practices, characterized by manual decision-making and intuition-based judgments, are increasingly being replaced by intelligent HR systems capable of processing vast amounts of structured and unstructured employee data to support evidence-based managerial decisions.

Artificial Intelligence has emerged as a transformative technology across the entire employee lifecycle, including talent acquisition, on boarding, performance management, employee engagement, learning and development, succession planning, and workforce analytics. Organizations such as IBM, Unilever, Google, Microsoft, Deloitte, and Accenture are increasingly integrating AI-powered recruitment platforms, predictive analytics, conversational chatbots, intelligent learning systems, and employee sentiment analysis into their HR strategies. These technologies enhance operational efficiency, improve decision quality, reduce recruitment costs, personalize employee experiences, and enable proactive workforce planning.

Despite these significant opportunities, AI-driven HRM also presents critical challenges related to algorithmic bias, employee privacy, data governance, transparency, explainability, and ethical decision-making. Organizations must therefore adopt responsible AI governance frameworks that balance technological innovation with fairness, accountability, and human oversight.

This article critically examines the evolution of AI-enabled Human Resource Management and explores its strategic implications for talent acquisition, employee experience, workforce analytics, and organizational performance. Drawing upon contemporary HR theories and recent empirical evidence, the article proposes a conceptual framework illustrating how AI capabilities influence HR effectiveness and organizational competitiveness. Furthermore, the study identifies emerging research gaps and provides managerial recommendations for organizations seeking to implement responsible and sustainable AI-enabled HR practices.
