From Employee Well-Being to Patient Satisfaction: Integrating Human Resource Management and Industrial-Organizational Psychology in Healthcare

Drawing on Human Resource Management (HRM) and Industrial-Organizational (I-O) Psychology perspectives, this study examines the relationships among HRM practices, employee well-being, and patient satisfaction in multi-speciality hospitals. Specifically, the study investigates how strategic HRM practices enhance employee well-being and subsequently contribute to improved patient satisfaction.
A quantitative and explanatory research design was adopted. Primary data were collected from 400 healthcare employees working in selected multi-speciality hospitals in Hyderabad and Secunderabad using a structured questionnaire. HRM practices were measured through training and development, performance management, compensation and rewards, employee participation, and work-life balance. Employee well-being was assessed through job satisfaction, work engagement, and psychological well-being, while patient satisfaction was evaluated through service quality, responsiveness, communication, and overall healthcare experience. Data were analyzed using SPSS and SmartPLS, and Structural Equation Modeling (SEM) was employed to test the proposed hypotheses.
The findings revealed that HRM practices significantly influence employee well-being (β = 0.712, p < 0.001) and patient satisfaction (β = 0.361, p < 0.001). Employee well-being also positively affects patient satisfaction (β = 0.548, p < 0.001) and partially mediates the HRM–patient satisfaction relationship. The study highlights employee well-being as a strategic resource for improving healthcare quality, patient satisfaction, and sustainable organizational performance.
