Anchored on the Job Demands–Resources (JD-R) model, the research adopted a quantitative, cross-sectional design, collecting data through structured questionnaires. Findings revealed that remote work significantly enhanced task efficiency by reducing commuting time and providing autonomy; however, it also created collaboration challenges. Hybrid arrangements were found to promote structured collaboration and knowledge sharing but limited informal interactions essential for innovation. Statistical tests indicated that remote and hybrid work significantly influence employee productivity (χ², p < 0.001) and that flexibility is positively correlated with performance outcomes (r = 0.42, p < 0.01). Crucially, the study established that productivity benefits are conditional upon organizational support, particularly ICT infrastructure, managerial flexibility, and employee training. The results extend international evidence by highlighting contextual barriers in Nigeria, such as poor digital infrastructure and rigid bureaucratic cultures. The study concludes that remote and hybrid work arrangements can enhance public sector productivity if complemented by adequate resources and supportive policies.
